The Technician Retention Playbook: How AI Helps MSPs Keep Their Best People

Three MSP technicians working together at a service desk

This MSP Mastered® sponsored article, brought to you by Kaseya, examines why keeping the technicians you already have now matters as much as hiring new ones, and where AI actually helps.

Every MSP has a few technicians everyone depends on. They’re the first people you call when a problem doesn’t make sense or a customer needs reassurance during an outage.

Finding more people like them is becoming increasingly difficult. The 2026 Kaseya State of the MSP Report found that difficulty hiring skilled technicians jumped from 9% to 16% year over year, nearly doubling in just 12 months.

Skilled technicians have always been at the heart of every successful MSP. Today, keeping the people you already have is just as important as finding new ones.

Your best technicians are hard to replace

Your best technicians bring far more than technical expertise. They know your customers, understand years of account history and can spot problems before they become outages. When one leaves, an MSP loses experience, customer confidence and the ability to solve complex problems quickly.

That’s why retention matters. AI helps by taking routine work off technicians’ plates, giving them more time to solve complex issues, support customers and focus on the work that makes the best use of their expertise. The result is a more rewarding role for technicians and a stronger business for the MSP.

Keeping that expertise is also good business. Research by Gallup, a workplace advisory firm, found that replacing a professional in a technical role can cost roughly 80% of their annual salary. That’s only the direct cost. It doesn’t account for lost customer relationships, valuable experience or the time it takes for a new hire to get up to speed.

How AI helps you keep your best technicians

Technicians build long careers when their expertise is valued, their work is meaningful and they have opportunities to grow. AI helps by taking care of routine work, giving technicians more time to do what they do best.

  • Ticket triage: No one enjoys starting the day by sorting through a queue of tickets. AI prioritizes incoming requests and routes them to the right technician, so teams spend less time organizing work and more time solving it.
  • Documentation: Writing notes is important, but it shouldn’t take longer than fixing the problem. AI drafts documentation from ticket history, leaving technicians to review, refine and move on.
  • Alert noise: Most alerts never become real problems. AI filters out the noise and highlights the issues that need immediate attention, helping technicians focus where their expertise has the biggest impact.
  • Troubleshooting: Experienced technicians shouldn’t waste time searching for information they already have. AI brings together past tickets, device history and recommended next steps, so they can spend more time solving problems instead of gathering context.
  • More meaningful work: When routine work takes less time, technicians can spend more time advising customers, improving environments and preventing issues before they happen. That’s the work that keeps people engaged and delivers more value to clients.
  • Knowledge that stays with the team: When experienced technicians solve a problem, their knowledge shouldn’t leave with them. AI captures what works and makes it easier for the rest of the team to find and apply that knowledge the next time a similar issue appears.
  • Room to grow: The best technicians want to keep learning. By reducing repetitive work, AI creates more time for certifications, mentoring and tackling more complex challenges, helping technicians build skills instead of burning out.

Good judgment is your competitive advantage

A technician with time to think about a client’s environment becomes someone clients trust before a problem happens, not just after. That trust leads to stronger customer relationships, renewed contracts and referrals that are difficult to earn on price alone.

Losing a technician to burnout costs far more than a recruiting fee. It also costs something much harder to replace: the version of the business they were quietly building toward. That’s why keeping experienced technicians matters.

The best MSPs don’t solve every challenge alone

Keeping great technicians is only one piece of the puzzle. MSP owners are also figuring out how to adopt AI, price services profitably, win new customers and grow without stretching their teams too thin.

Winning MSPs don’t try to solve every challenge on their own. They learn from people who’ve been there before, share ideas, compare what’s working and avoid mistakes others have already made.

That’s what Kaseya Partners is built for. It connects MSPs with peers facing the same challenges, giving them access to practical advice, proven best practices and a platform that helps turn those ideas into action.

My Take

Kaseya’s case here is sound, and the numbers behind it are worth reviewing closely. Hiring difficulty nearly doubled in twelve months, and replacing a senior technician runs about 80% of their salary before you count the client relationships that walk out with them.

I’d add one thing their piece assumes rather than states.

AI creates the hours. It doesn’t decide what they’re for.

In most MSPs I work with, the time automation gives back gets quietly absorbed into more tickets, because nobody decided otherwise. The queue moves faster, the work doesn’t get better, and the technician you were trying to keep leaves anyway. Rich Freeman covered the same root cause in Channelholic this month: 40% of MSPs have no AI pricing strategy at all. Capacity nobody assigns doesn’t disappear, it just stops being worth anything.

Decide where the reclaimed hours go before you deploy. That decision, not the tooling, is what turns capacity into retention.
